Clima organizacional en un centro de salud de atención primaria: evaluación e intervención para mejorar la satisfacción laboral del equipo de salud

The new work approach of the Consultorio Villa O’Higgins, is based on a sectorialization of the public by groups, and gives priority to the attention of families under biopsychosocial risk. This approach has implied an organizational change, from a traditional to a matrix structure. Given these modifications, it was considered necessary to evaluate staff satisfaction. For this purpose an intervention on the organizational environment was designed. The evaluation process consisted of a pre intervention diagnosis, the intervention it self and post intervention evaluation. In the pre and post intervention measurements, the Chilean adaptation of the Litwin & Stringer test, was used in order to evaluate the workers perception using eight organizational environment variables: structure, development opportunities, warmth, team spirit, management, motivation, rewards, immediate supervision. The pre intervention results showed a medium level of satisfaction. Levels were highest in motivation, while the weakest values were for rewards and structure. Among the different programs, the best result was found in the family program. The strategy of intervention was aimend at the structure, Rewards and Warmth components. The post evaluation, nine months later, reflected a general improvement of the organizational climate perception. This improvement was due mainly to a significative increment of the three intervened variables. The organizational climate evaluation of the family program dit not change. The general improvement was due to a better perception by the other program workers.
